Abstract

This study was conducted to examine the interaction of the direct impacts of shared and authentic leadership on job stress and the indirect impact of the leaderships on job stress through motivation construct as a mediator. The development and strengthening of teachers' quality, such as to increase motivation and to manage job stress in schools should be given diligence attention to achieve the goal of improving student achievement. Hence, the schools and headmasters are fully accountable and need to be provided with more comprehensive assistance and autonomy towards achieving the mission of developing and maintaining world-class human capital. A total of 330 teachers were selected randomly as respondents from 143 primary schools in Score 4 SKPM with GPS 1.00 to 2.00 in UPSR 2015 in Kelantan State. The data of this study were collected using a cross-sectional survey study method through 82 items in the questionnaire. The data were analyzed using descriptive statistical analysis, t-test and ANOVA test, and structural equation modelling (SEM). Shared leadership (β=.36, p<.01) and authentic leadership (β=.19, p<.01) have significant positive impacts on teachers’ motivation, otherwise shared leadership (β=-.15, p>.05) impact on job stress is not significant. Meanwhile authentic leadership (β=-.19, p<.01) and motivation (β=--.90, p<.01) contribute significant negative impacts on teachers’ job stress. The motivation construct is also proved as a full mediator on the relationship of shared leadership and job stress, but the mediator effect on the relationship of authentic leadership and job stress failed to be supported. This study develops a leadership model of shared and authentic leadership which are significant contributors and this model is expected to be applied by the headmasters to increase motivation and to control teachers’ job stress in schools. In fact, this study has also contributed significantly in the field of theory and the body of knowledge by explaining the importance of shared leadership to maximize the teachers’ motivation and authentic leadership to minimize the job stress, as well as to prove the role of motivation as a mediator that also has a great impact on teachers' job stress.
